The arts field has begun to open its minds and hearts to the chorus of voices that have been on the outside for far too long. Many organizations are (finally) taking a critical look internally to investigate and interrogate the many ways in which the field has been built upon, and continues to perpetuate, problematic practices that demonstrate bias against under-represented groups. A lot of the changes have been procedural, to date. There are many of us waiting with bated breath to see if practical change occurs and is maintained. Despite the psychological and emotional hurdles many artists and arts administrators of color experience during their respective journeys in the field, we have hope. This year, Americans for the Arts’ Emerging Leaders Council wanted to show gratitude for that hope by offering a substantive means of acknowledgement through this week’s blog salon.

Like many urban areas across the country, much is booming in Atlanta: real estate, food culture, and a hunger for public transit and public spaces. Along with the renewed investment in Atlanta’s urban core, there is a building momentum around the role arts & culture play in civic life. Of course there’s a downside to the “upswing” as Atlanta faces some of the country’s most pronounced income and wealth inequality gaps. The disparity is real in Atlanta – and the arts are not immune, falling right in line with housing and education disparities, lack of access to healthy foods, and economic immobility.

While some our most conventional cultural institutions are searching for ways to discuss and address the issue of cultural equity, I am inspired by emerging leaders in Atlanta whose core purpose is rooted in cultural equity values.

Instead of entering a community as a teacher and bringing a prescribed text or curriculum, I would enter as a learner. I needed to value the community and learn from them. I needed to connect with my students—to see their stories and experiences as equal to my own. To see my students for more than their perceived needs. I needed a new approach to arts education. So, I scanned the literature, and I found an approach that works with, and values, oppressed groups. It’s called an asset-based arts education, and it works in solidarity with the community. It is mutually beneficial and builds social capital.

In response to the prompt for this writing: yes, I have been at the forefront of critical changes, and I can identify the factors empowering me to do so. Those changes, centered on an inclusive understanding of what constitutes “American art,” will certainly continue to motivate my work. As I settle into my new role, however, I realize that my power to create change in the arts is rooted in a desire to encourage students and my peers to take a beat, and ask ourselves if and when we are seeking change for change’s sake. Is forward always the best direction? In my hours of conversation and archival dives, it is apparent to me every day that many of today’s issues are not unique.

Establishing a Career Path in the Arts

In 2011, while pursuing my graduate degree in Arts Administration at Savannah College of Art and Design (SCAD), I came across Managers of the Arts, an NEA research study conducted in 1987 by Paul DiMaggio. In this report he examined the backgrounds, education, and career experiences of senior arts administrators of resident theaters, art museums, symphony orchestras, and community arts agencies. While this report is almost 30 years old, DiMaggio highlighted some key points that are important for attracting and retaining arts managers, which included:

  • Raising salaries in fields in which administrators are least well paid.
  • Establish somewhat more predictable career paths that offer the promise of further opportunities to administrators who reach the top of large or medium-sized organizations relatively early in life.
  • Offer more equal opportunities to women managers who pursue careers in these fields.

Having worked with arts organizations both large and small, I have learned that it is the leaders at the grassroots level who actually represent and reflect the diverse communities that their programs and organizations aim to serve. Meanwhile, the larger institutions—such as museums, operas and symphonies—are facilitating conversations around the need for greater diversity in arts leadership, but most have not yet overhauled their own practices for cultivating diverse leaders. The arts field needs to invest in developing the necessary leadership skills of emerging professionals whose marginalization is keeping them out of the running for leadership positions at larger arts institutions.
