The arts field has begun to open its minds and hearts to the chorus of voices that have been on the outside for far too long. Many organizations are (finally) taking a critical look internally to investigate and interrogate the many ways in which the field has been built upon, and continues to perpetuate, problematic practices that demonstrate bias against under-represented groups. A lot of the changes have been procedural, to date. There are many of us waiting with bated breath to see if practical change occurs and is maintained. Despite the psychological and emotional hurdles many artists and arts administrators of color experience during their respective journeys in the field, we have hope. This year, Americans for the Arts’ Emerging Leaders Council wanted to show gratitude for that hope by offering a substantive means of acknowledgement through this week’s blog salon.

When I first moved out to Western Massachusetts I realized quickly that there was a budding arts community. Specifically, in regard to theater arts, all of the shows and showcases being put forward were stories featuring white European-centric actors/characters and their struggles and strife. Where were the Black/Latinx characters? The ones that weren’t treated racially and/or stereotyped? Where were the fully developed main characters of color that had full depth and breadth? Then came “In the Heights” and the “Lin-Volution” (Lin-Manuel Miranda) of the arts began. That show changed my outlook and perspective on what the arts should look like—they should reflect and relate to the people you are trying to reach. This is what spurred my vision for the Palante Theater company. I wanted to bring shows to the community which would highlight the struggle, sacrifices, and similarities that many Latinx individuals, like myself, experience every day.

In my role as an arts administrator for an organization whose focus is on community development, I have been committed to understanding and strengthening my local arts ecosystem through my work to provide direction and ensure its relevancy. It is imperative for arts leaders and administrators to not just think out of the box, but also to work outside of it in order to help the arts field evolve and stay relevant, particularly with changes in funding, patronage, and social value. Arts-integrated community development allows arts and non-arts leaders to support their arts ecosystem while creating solutions for community issues. It’s not easy work, especially when you’re new to it. In my experience, I have found that it requires 7 P’s for Power.

When my mother died I felt a shift. When my first nephew was born, I felt another shift. Both events happened in the span of six months. Suddenly, theatre as I knew it didn’t matter in the same way anymore. At the exact same time my journey with mentor Diane Rodriguez of Center Theatre Group, with the support of a TCG Future Leaders Grant, allowed me to make a living working in theatre. The grant, and Diane’s network, unlocked new opportunities that I had long dreamed about. One day I realized that for me theatre was bigger than me, that my family was bigger than me, that the remaining three years that I would share with my elderly aunt and the unknown years I would spend with my nephew (plus two additional nephews later) was bigger than me. I was no longer moved solely by trying to be a powerful director and a mover and shaker of the theatre sector; there were many things bigger than me that I had responsibility for.

As artists, it’s our job to tell stories and to ask questions. The great “masterpieces” I play as a symphonic musician were written to tell the stories of communities, as much as they were written for what we might perceive as some grandiose idea of individual expression. I have dedicated my life to studying and performing the works of these great masters, largely in part because I will always be humbled by their craft and their music. We will always be humbled by the opportunity to hear—and play—something new in the music we love. But we have to ask the question—do we truly reflect the vibrancy and power of our communities just by playing the music of old, dead, white men? What’s our modern day “Messiah”? What is the sound of America, today, now?

As an organization that has always been led by a majority of queer people of color, I knew that the National Queer Arts Festival (NQAF) survey needed to be able to capture the unique intersections of the organization’s artists and audiences. I also knew that I wouldn’t be able to neatly categorize the complexity of queer identity … but I could try. The underlying principle of the survey and its synthesis needed to be rooted in multiplicity and intersectionality; to allow complex gender and sexual identity to be celebrated rather than stripped down to fit into a single box.

The Mobilization Center is available to the public and is intended to be a tool to help you advocate for the arts. These are 30 minute calls available exclusively to members around a specific issue statement, topic area, or program update. If equity and inclusion are of concern to you, then the suburbs should demand your full attention. Almost one-third of the nation’s poor live in suburbs; by 2008, the suburbs were home to the largest and fastest-growing poor population in the country.  And while minorities only represent 35 percent of suburban residents, more than half of all minority groups in large metro areas live in suburbs. To be clear, the absence of suburban arts leaders isn’t the problem. It’s a symptom. The problem is a set of assumptions that occlude the arts and arts leaders not only in the suburbs, but everywhere.

Women’s Leadership in the Non-Profit Theatre: Continuing Actions to Shift the Perception

Women have never held more than 27% of leadership positions in American non-profit theatre. Why? In a field in which “representation” is important to the stories we present to the public, the persistent underrepresentation of female leadership is puzzling and problematic. A 2013 research study was able to unravel some of the reasons behind leadership gender imbalance through a multi-informant and multi-method design, which made clear that the issue is not a pipeline problem. There are sufficient numbers of women in next-in-line positions in the field. Action plans that address this “glass ceiling” need to be developed to correct the disparity and will be explored at the pilot Berkshire Leadership Summit in October 2017.

In the broader non-profit sector, executive roles and boards are often filled by male candidates who keep their posts until retirement. “Top-down” leadership and a competitive spirit that rejects collaboration or promotion of others’ achievements are other examples of this obstruction. Having worked with arts organizations both large and small, I have learned that it is the leaders at the grassroots level who actually represent and reflect the diverse communities that their programs and organizations aim to serve. Meanwhile, the larger institutions—such as museums, operas and symphonies—are facilitating conversations around the need for greater diversity in arts leadership, but most have not yet overhauled their own practices for cultivating diverse leaders. The arts field needs to invest in developing the necessary leadership skills of emerging professionals whose marginalization is keeping them out of the running for leadership positions at larger arts institutions.

Instead of entering a community as a teacher and bringing a prescribed text or curriculum, I would enter as a learner. I needed to value the community and learn from them. I needed to connect with my students—to see their stories and experiences as equal to my own. To see my students for more than their perceived needs. I needed a new approach to arts education. So, I scanned the literature, and I found an approach that works with, and values, oppressed groups. It’s called an asset-based arts education, and it works in solidarity with the community. It is mutually beneficial and builds social capital.

After years of playoff failures, Sam Hinkie, the Philadelphia 76ers general manager, decided to stop focusing on winning now. In fact, sometimes he made an active choice to start losing. Why? The worst teams in the NBA get the highest probability of top draft picks, and he was going to build a dream team, one player at a time. Hinkie and the 76ers were playing the long game.

Arts organizations can have a similar problem. Some organizations in our sector struggle to make balanced budgets, and while we’re producing thought-provoking, life-changing art for our communities, our financial situation can be squarely mediocre. So I, too, am playing the long game. Fortunately, it doesn’t involve losing at all.

Berkshire County in western Massachusetts is an incredibly rich place for the arts. It contains such a critical mass of artists, arts institutions, and arts resources that in 2016 the county was named the 12th most arts vibrant small- to mid-sized community in the nation by the National Center for Arts Research. With this abundance of creative activity comes a necessity for arts leadership, although here, these positions aren’t reserved for executive directors and upper management of large institutions. A new generation of community arts leaders in North Adams is surfacing as junior employees and other non-executive workers are beginning to cultivate leadership roles outside of work.

Our society has created a narrative that says we must either keep young people safe from themselves (censorship), or we must keep others safe from young people (a group a young folks sitting under a park gazebo must be up to no good). These thoughts create a deficit model approach. Why is this the default when the assets young people possess are plenty? To truly engage young people from the beginning, they must be at the table when the outlines are created. Their full bodies and selves need to be a part of planning and development spaces.

Arts leaders must be comfortable with risk and uncertainty to be successful. Actually, I think this is true for leaders in every industry, but especially in the arts. Embracing vulnerability can be challenging for any leader, but especially a young one. Brene Brown, a preeminent researcher on vulnerability defines it as “uncertainty, risk and emotional exposure.” She has this to say: “Vulnerability is the absolute heartbeat of innovation and creativity”; “There can be zero innovation without vulnerability”; and “Invulnerability in leadership breeds disengagement in culture.”

In 2008, print publications were shedding staff writer positions. Arts criticism was on the cutting room floor at daily newspapers across the country.

Blogging was all the rage in the mid-aughts, so despite the Atlanta Journal-Constitution’s unceremonious slaughter of their arts coverage, Atlanta was seeing a groundswell of local arts scene coverage. From this movement a cohort of critics emerged. This independent and often amateur motley crew consisted of emerging artists, recently graduated art history majors, retired editors and junior writers. What they penned was avant-garde reviews that disregarded traditional methods of criticism.

We have all heard or said the phrase: “I wear many hats within my organization”, as if we are justifying our importance (like my Great Dane tries to justify her importance by licking my face down to the bones). We all play important roles within our organizations. I have certainly used this phrase in some shape or form, but staying humble about our numerous roles can really pay dividends as we move forward in our careers.

Working with or for everyone does not always mean everyone is asking you to do something for them. More frequently, it means asking others how you can be involved in what they are doing. This approach not only expands knowledge in the short term, but it can lead to long term benefits including building new relationships or creating opportunities to take on more responsibility. A few years ago, my husband got a new job several states away that completely changed our lives. At the time, I had a job I loved in theatre arts education from which I had to resign. Starting over in a new place where you know absolutely no one is a daunting task for anyone, but when you’re in the arts, it can seem like an impossible task. Jobs in the arts are harder to come by than in many other fields and it takes years to build up connections, develop working knowledge of local funding sources, and get another shot at a job with an organization when you aren’t the one hired away.
